Ziel dieser Arbeit war es, anhand des Führungsverhaltens den Zusammenhang und die Überlappung zur organisationalen Kommunikation als Qualitätsmerkmal der Interaktion zu betrachten und zur Klärung der differentiellen und inkrementellen Vorhersage für gemeinsame Erfolgsvariablen wie affektives Commitment, Arbeitszufriedenheit und Stresserleben der Führungs- und Kommunikationsmessung beizutragen. Die Daten wurden in drei Studien quantitativ mit Hilfe von Fragebögen erhoben. Um die Vergleichbarkeit der Ergebnisse zu gewährleisten und allgemeingültige Aussagen treffen zu können, wurden alle drei Erhebungen an Verwaltungsorganisationen durchgeführt. In Studie 1 wurden zwei Führungsmessinstrumente verwendet, die auf unterschiedlichen Führungssätzen beruhen. In Studie 2 wurde das transformationale Führungsverhalten mittels zweier verschiedener Instrumente erfasst und in Studie 3 wurden neben der transformationalen Führung die Konflikt- und Kommunikationsfähigkeit der Führungskräfte erhoben. Inhalt aller drei Studien war die Qualität der organisationsinternen Kommunikation; die Erfolgskriterien waren Bestandteil der ersten beiden Untersuchungen. Die Ergebnisse verdeutlichen die redundanten Inhalte der Konstrukte Führung und Kommunikation und die damit verbundenen Schwierigkeiten der diskriminanten Validität der Instrumente, wenn Zufriedenheit mit der Vorgesetzten- Mitarbeiter-Kommunikation und das Führungsverhalten mit verschiedenen Instrumenten erhoben werden. Messtheoretisch führt die Verwendung beider Instrumente zu keinem zusätzlichen Gewinn. Bezogen auf die differentielle und die inkrementelle Validität lässt sich festhalten, dass die gemeinsame Erfassung des Führungsverhaltens, der wahrgenommene Informationsmangel und die horizontale Kommunikation einen Zugewinn für die Vorhersage der Erfolgskriterien affektives Commitment, Arbeitszufriedenheit und Stresserleben erbringt. Der stärkste Effekt findet sich für die Arbeitszufriedenheit. Die Informationspolitik, die sich im wahrgenommenen Informationsmangel äußert und die Qualität der horizontalen Kommunikation erweisen sich neben der Führung als zentrale Variablen für den Erfolg einer Organisation, während für die Qualität der Kommunikation die individuelle Unterstützung als die bedeutendste Variable identifiziert werden konnte. Diese Arbeit bietet potenziell wertvolle Anregungen für die zukünftige Verwendung der Instrumente beispielsweise im Rahmen einer psychologischen Organisationsdiagnostik sowie für die Gestaltung von Trainingsprogrammen für Führungskräfte, indem sie die Bedeutung der Führungskraft für die individuelle Zufriedenheit und die Zufriedenheit in der Gruppe aufzeigen und Verhaltensweisen vermitteln, die die Konflikt- und Kommu- nikationsfähigkeit verbessern. Frühere Untersuchungen haben eine positive Verbindung zwischen dem transformationalen Führungsverhalten und den Kommunikationsstilen aufgezeigt. Die vorliegende Arbeit weist den Einfluss eines solch hoch-kommunikativen Verhaltens auf die Qualität der Kommunikation und den gemeinsamen Einfluss auf die Erfolgskriterien einer Organisation auf.
The aim of this thesis was to investigate the relations between leadership behavior and organizational communication as a quality feature of interaction as well as the overlap of these both constructs and contribute to the clarification of the differential and incremental prediction of several success variables such as affective commitment, job satisfaction and stress experience using both leadership measurement and communication measurement. The data were collected in three studies quantitatively by using questionnaires. In order to ensure comparability of the results all three surveys were conducted in public administrative organizations. In Study 1, two leadership measuring instruments were used based on different leadership approaches. In Study 2, transformational leadership behavior was measured using two different instruments and in Study 3 the conflict and communication skills of leaders were measured in addition to transformational leadership. Contents of all three studies was the quality of the organizational communication; the success criteria were part of the first two studies. The results illustrate the redundant contents of the constructs leadership and communication satisfaction as well as the associated difficulties of discriminant validity by using different instruments of measuring satisfaction with the supervisor-employee communication and leadership behavior. The use of both instruments does not result in additional profit. Based on the differential and incremental validity can be stated that the combined measurement of leadership behavior, the perceived lack of information and horizontal communication provides a gain for predicting affective commitment, job satisfaction and stress experience. The strongest effect is found for job satisfaction. The information policy, which manifests itself in the perceived lack of information as well as the quality of horizontal communication prove to be next to leadership as a central variable for the success of organizations, while the individual support was identified as the most important variable for the quality of communication. This studies provides potentially valuable suggestions for the future use of the instruments, for example, as part of a psychological diagnosis of organizations and for the design of leadership training programs, as they highlight the importance of leadership for individual satisfaction and satisfaction in the group and mediate behavior that improve the conflict and communication skills. Previous studies found a positive relationship between transformational leadership and communication styles. The present thesis shows the effects of such a high- communicative behavior on the quality of communication as well as the common influence on the success criteria of an organization.
